TÖÖ – PERE KONFLIKT JA SELLEGA SEOTUD TEGURID

SISSEJUHATUS

Magistritöö teema oli ajendatud olukorrast tänapäeva ühiskonnas, kus naised üha aktiivsemalt tööelus osalevad. Perega seotud tegevusteks jääb naistel varasemaga võrreldes üha vähem ressursse ning meeste roll perega seotud tegevustes suureneb. Olukord, kus mõlemal abikaasal/ lapsevanemal on kanda nii töö- kui pererollid ning kus tuleb tasakaalus hoida töö- ja perevaldkonna poolt esitatavad, sageli ka vastuolulised nõuded, võib viia kahe valdkonna vahelise konfliktini. Samuti on mitu rolli kanda üksikvanematel.

Kuna konkurents tänasel tööjõuturul on üha tihedam, pingutavad tööandjad järjest enam selle nimel, et töötaja oleks töö ja tööandjaga rahul, ideaalis pühendunud ning emotsionaalselt organisatsiooniga seotud. Et seda saavutada, on tööandjal tähtis mõista, et töötaja tööga ja eluga rahulolu on selgelt seotud ka tema pereeluga ja selle sobitumisega tööeluga. Paljuski võivad stressi ja rahulolematuse põhjused peituda arusaamas, mille kohaselt peetakse heaks töötajaks töötajat, kes tööl pereasjadele ei mõtle, samas aga kodus tööasjadele mõtleb ja vajadusel tööasjadega ka tegeleb.

Käesoleva töö raames läbi viidud uurimuse tulemused näitasid, et töötajad peavad tööst märksa tähtsamaks pereelu.



EESMÄRK

Magistritöö eesmärk on uurida töö-pere konflikti töötava elanikkonna hulgas ja välja tuua konflikti seosed töö omaduste, tööstressi, töökontrollikeskme ja subjektiivse heaoluga. Samuti uurida konflikti seoseid sotsiaaldemograafiliste tegurite (sugu, vanus, kodus elavate alaealiste laste arv, noorima lapse vanus, haridus) ja sotsiaalset taustsüsteemi kirjeldavate teguritega (abikaasa toetus, pere ja töö tähtsus inimese jaoks, materiaalne toimetulek, ületunnid, paindlik töögraafik).



PEAMISED TEOREETILISED SEISUKOHAD

Magistritöös anti ülevaade töö-pere konflikti mõistest, seda nii töö-pere kui pere- töö suunal ning kolmest konflikti dimensioonist konflikti töö-pere ja pere-töö suunal (ajal baseeruv konflikt, pingel baseeruv konflikt ja käitumisel baseeruv konflikt).

Töö-pere konflikti on maailmas ka varasemalt uuritud ning toodud välja seoseid erinevate konflikti teguritega. Käesolevas töös leidis kinnitust Carlson´i (2000) seisukoht, mille kohaselt kõik kolm konflikti dimensiooni on objektiivselt mõõdetavad, omavad unikaalseid põhjuslikke tegureid ning on omavahel tugevas korrelatsioonis.

UURIMUSE KIRJELDUS

Andmete kogumiseks kasutas autor küsimustikku, mis sisaldas kuut skaalat: töö-pere konflikt, töö omadused, töökontrollikese, subjektiivne heaolu, tööstress ja vastajate sotsiaaldemograafilised andmed.

Uurimuses osales 239 vastajat. Püstitati 11 hüpoteesi.

JÄRELDUSED

Töö tulemustest nähtub, et töötajatel avaldub konflikt nii töö-pere kui pere-töö suunal. Kõige tugevamalt tunnetati käitumisel baseeruvat konflikti nii töö-pere kui pere- töö suunal. Suhteliselt tugevalt tunnetati ka ajal baseeruvat konflikti töö-pere suunal. Konflikti tunnetamine meeste ja naiste puhul oluliselt ei erinenud. Statistilise tähtsusega oli vaid üks erinevus, kus ajal baseeruvat töö- pere konflikti tunnetasid naistest tugevamalt mehed (vt Lisa A).


Konflikti mõlemad suunad on omavahel seotud: kellel ilmneb kõrge konflikt töö­-pere suunal, on konflikt kõrge ka pere-töö suunal. Märkimisväärselt tugev seos pingel baseeruva konflikti suundade vahel näitab, et pinged tööl toovad kaasa pingeid kodus ja vastupidi. Samuti ilmnes väga tugev seos käitumisel baseeruva konflikti töö-pere ja pere-töö suuna vahel, mis näitab, et kui inimene peab end tööl ja kodus kehtestama erinevalt, on see tema jaoks raske. Kooskõlas Byron´i (2003) uurimuse tulemustega näitas ka käesolev uurimus, et konfliktiga kõige tugevamalt seotud tegur on tööstress. Tööstressiga omakorda olid tugevaimalt seotud kõrged töö nõuded ja töötaja väline kontrollikese.
Töötaja subjektiivne heaolu oli seotud madalama töö-pere konflikti tunnetamisega. Huvitav on asjaolu, et töötajad, kes väärtustasid kõrgemalt pere kui tööd, tundsid end õnnelikemana. Töö tähtsuse seos subjektiivse heaolu tunnetamisega oli vastupidine. Kõrgem heaolu omakorda oli seotud parema majandusliku toimetuleku ja suurema abikaasa toetusega. Majanduslik toimetulek oli tugevalt seotud ka pingel baseeruva töö-pere konflikti mõlema suunaga.

Tööd tähtsamaks pidavad töötajad tundsid suuremat pingel baseeruvat töö-pere konflikti mõlemal suunal. Pere tähtsamaks pidamine tööst oli seotud vastupidiselt madalama pingetunnetusega.

Märkimisväärset mõju ajal ja pingel baaseeruva konflikti tunnetamisele avaldas juhi ja kolleegide toetus. Eriti tugev oli juhi toetuse mõju tööga rahulolule. Kolleegide toetus oli tugevaimalt seotud ajal baseeruva töö-pere konfliktiga ehk siis kolleegide toetus aitab kaasa paremale ajajuhtimisele töö- ja pereelu vahel.

Huvitav on asjaolu, et abikaasa toetus kogu valimi ulatuses oli üldise töö-pere konfliktiga tunduvalt tugevamalt seotud kui juhi ja kolleegide toetus. Suurem abikaasa toetus oli seotud ka kõrgema tööga rahulolu ja subjektiivse heaoluga, kuid nimetatud tegurite võrdlusel abikaasa toetusega esinesid mõningased soolised erinevused. Kui naiste puhul oli abikaasa toetus tugevalt seotud tööga rahuloluga, siis meeste puhul siin oluline seos puudus. Samas oli abikaasa toetus meeste puhul tugevalt seotud subjektiivse heaoluga.

Üllatuslikult ilmnes, et eelkooliealiste laste emad tunnetavad pingel baseeruvat konflikti mõlemal suunal nõrgemalt kui üle 7 aastaste laste emad. Kusjuures lasteta naised tunnetavad pingel baseeruvat konflikti nii töö-pere kui pere-töö suunal kõige tugevamalt. Isade puhul suurenes lapse vanuse kasvades märgatavalt ajal baseeruv konflikti tunnetamine. Ilmselt hakkavad isad tunnetama oma rolli tähtsust just suuremate, kooliealiste lastega tegelemisel.

Uurimuse tulemused näitasid, et sotsiaaldemograafilised tegurid mõjutavad töö- pere konflikti ilmnemist üllatavalt vähe.



KOKKUVÕTE

Kokkuvõtteks võib öelda, et töö-pere konflikti töö-pere ja pere-töö suunad on omavahel tihedalt läbi põimunud. Võib järeldada, et töö- ja perevaldkonnad moodustavad tihedatest seostest koosneva terviku, kus muutused ühes valdkonnas toovad kaasa olulisi muutusi ka teises valdkonnas.

Analüüsi tulemused, mille kohaselt konflikti tunnetamine naiste ja meeste hulgas oluliselt ei erinenud, viitavad olukorrale, kus peretegevustega tegelevad nii mehed kui naised ning töö-pere konflikti tunnetamine pole vaid naiste probleem.

Samuti näitasid uurimuse tulemused, et vastupidiselt tavaarvamusele pole väikelastega emad töö- ja pereelu ühitamisel sugugi kõige probleemsem grupp. Hoopis keerulisem on pinge ja ajanappusega toime tulla kooliealiste laste vanematel.

Tähelepanu tuleks pöörata käitumisel baseeruva töö-pere konflikti suhteliselt tugevale tunnetamisele töötajate hulgas. Autori arvates peitub selle põhjus asjaolus, et elame tänapäeval nö elamusteajastul, kus oma ala professionaalsuse kõrval väärtustatakse kõrgelt elamuse pakkumist, seda suhtlemisel nii organisatsioonisiseselt kui –väliselt. Elamuse pakkumine esitab töötajale kõrgemaid nõudmisi ning võib kujuneda emotsionaalselt raskeks. Ehk töötaja peaks suutma mitut rolli kandes olla kohanemisvõimeline ning erinevates rollides erinevaid käitumismustreid kasutades emotsionaalselt vastupidavam. Üle keskmise tunnetatud käitumisel baseeruv töö-pere konflikt mõlemal suunal näitab selgelt, kuivõrd raske just käitumuslikult erinevaid rolle kanda on.

Tööandja peaks väärtustama ka töötaja teist, perega seotud rolli ja võimaluste piires töötajat selle rolli täitmisel toetama. Näiteks rohkem kui palgatõusu võib töötaja väärtustada võimalust lahkuda töölt natuke varem, et jõuda järgi lapsele lasteaeda, tuua last koolist, viia huvialaringidesse. Samuti näitavad tööandja suhtumist firma pereüritused, soodustused kogu perele ühiseks vaba- aja veetmiseks jne. Tööandja tähelepanu tunnetamine töötaja perele võib töötajat innustada ka tööl rohkem pingutama. Samas võib see laiendada ka pere „mõistvuse” piire tööl pingelisemate ja kiiremate aegade üleelamiseks.

Uurimuse tulemustele tuginedes võib öelda, et töö- ja perevaldkond moodustavad terviku, mida üksteisest eraldi käsitleda oleks ekslik.
